Program management

We run the program with you, start to finish

The evidence

Why leadership coaching and development programs actually work

70%

Why content alone does not work

70% is roughly how much new information people forget within 24 hours without reinforcement

Coaching interrupts that forgetting curve by returning to real decisions weeks and months after the content was introduced.

The Ebbinghaus Forgetting Curve, a foundational finding in learning psychology

Why cohort learning works

People learn more effectively through social interaction than isolated instruction

Cohort-based programs let leaders test new tools against real peers facing real, similar problems.

How Henley’s programs are built around this

IOLD

Combines cohort-based content, sustained 1:1 coaching, and nine months of reinforcement.

LeaderPaD

Pairs structured, multi-rater feedback with sustained coaching, since feedback that isn’t reinforced fades the same way content does.

The business case

Why this work matters to the business

76.7%

of participants across Henley’s coaching engagements anticipate staying with their organization 18 months out, a real signal for retention, not just satisfaction.

How the programs work

How these leadership development programs work

IOLD

Cohort-based program

  1. Cohort learning comes first

Leaders move through the program together, testing tools and language against real, shared challenges.

  2. Coaching runs the length of the program

Sustained 1:1 sessions across nine months, not a single workshop day.

  3. The tools become shared

Leaders carry common tools and vocabulary back into daily work, so it spreads past the individual.

LeaderPaD

Assessment-led program

  1. Assessment comes first

Multi-rater feedback and a validated leadership assessment establish a real, honest picture before any development plan gets built.

  2. Coaching builds on what the data shows

Sessions focused on the specific gaps and strengths the assessment surfaced.

  3. A development plan carries the work forward

Built with the participant, revisited as the program progresses, and shared with the organization to support what comes after.

HLG transforms leaders at all levels. The results are a culture change across the organization and raised collective emotional intelligence.

Karin M.

Director, a Fortune 500 technology company headquartered in Redmond, Washington

By recognizing my self-limiting beliefs and stress-based reactions, I’ve become more deliberate in my responses. This has allowed me to shift from being primarily execution-focused to being more effective in setting direction, enabling others, and making decisions with imperfect information.

IOLD Participant

I’ve built specific leadership routines into my weekly rhythm, things like distributing ownership, practicing higher-altitude framing in decisions, and intentionally stepping back to let others lead through ambiguity.

LeaderPaD Participant

I’ve been told that I’m too quiet in key interactions. Through the experience I was able to identify an old wound that I believe contributed to why I go silent. I learned that it was impacting my confidence in those ‘big’ key moments.

IOLD Participant

By shifting from a rescuer mindset to a coaching approach, I empower others to take ownership of their work, manage my own stress more effectively, and focus my time on higher-value initiatives that drive stronger outcomes.

IOLD Participant

I’m holding myself more accountable for my career progression and I have taken clear steps against my three development goals.

LeaderPaD Participant

I lead with greater intention and composure. I’m more grounded in moments of complexity, clearer in my communication, and more confident in holding boundaries while remaining empathetic. This has strengthened my credibility and influence, especially in cross-functional and global settings.

IOLD Participant

My decision to pursue this role was directly influenced by my LeaderPaD coaching experience. The trust and dialogue we built through that process enabled me to leverage candid insight and ultimately take the step forward.

LeaderPaD Participant

It has restarted my growth and has refocused my awareness on leading and being a better member of the team. My goal of being more intentional in my leadership and impact has been achieved during this program, and ‘achieved’ isn’t even the right word, since this isn’t the end of the journey, just the start of a new road.

Common questions

Leadership coaching programs, answered

Leadership coaching is a structured coaching relationship focused on how a leader manages, communicates, and develops the people around them. It can happen one-on-one or as part of a broader cohort program, depending on the organization's goals.

IOLD is built to spread shared tools and a shared leadership language broadly, from individual contributors through directors, so self-aware leadership becomes part of how an organization operates. LeaderPaD is narrower and more diagnostic, built around identified high-potential leaders who need clear feedback data and coaching focused on readiness for their next role.

Leadership Coaching is a one-on-one engagement for an individual leader, without the cohort structure or organization-wide rollout that IOLD and LeaderPaD are built around. It's the right fit when one leader needs support, not a broader program.

Leadership Coaching is built for people leaders and managers across an organization. Executive Coaching is built specifically for senior executives navigating organization-wide, systems-level responsibility. Learn more about Executive Coaching & Development.

Henley manages the full program: coach matching, scheduling, assessments, and check-ins, so your team isn't running logistics on top of everything else.

We use a range of assessments that will best fit the leaders needs, which may include Leadership Circle 360, Enneagram, Collective Leadership Assessment, or Fascinate.

Selection happens in partnership with your talent and HR leads. For IOLD, that often means a broad cross-section of an organization, and can involve an application. For LeaderPaD, participants are typically leaders already identified as high-potential.

IOLD runs 9 months. LeaderPaD runs 6 to 9 months, with a structured check-in after the program formally ends. Leadership Coaching runs 6 to 12 months.

Yes. Both IOLD and LeaderPaD were originally built inside a specific organizational context and have since been adapted for others. A custom engagement is also available when neither standard track is the right fit.

Cost depends on cohort size, program length, and scope. We'll walk through options on a discovery call.

Both programs have run at large scale, but the core design works for smaller cohorts too. What matters more than headcount is genuine organizational commitment to the work.

Yes. Both programs are stronger when a participant's manager is engaged, since development that isn't reinforced day to day tends to fade. We build manager check-ins into the process for this reason.

Through a combination of participant and coach satisfaction data, assessment results tracked over time, and organizational outcomes like retention and promotion, depending on the program.
